Most hardware is zinc plated. At a prior employer,We had to mask screw heads on PC boards before we wave solder them.

2X on just changing the chip. Our company monkeys  smiley-twist (AKA service tech) can do it. They do it using a normal dip socket.

You could use the UNO as-is but it might be cheaper/better to build your own circuit board around the ATMEGA328P chip.

That also gives me the idea of gluing a bolt into the holes, if that glue breaks, the bolt will have nowhere to go.  Maybe a nut directly on the other side of the pcb from the bolt head?

Why not a solder pad on board and solder the bolt-head to the board.

Load the same boot loader on all of the chips !!!
This way all the program/uploading of the sketches will be the same.

Add the crystal and caps.
Not sure if the redborard bootloader uses the internal clock.

Can also use resonator. Will not be as stable timing wise but will work.

Did you use the 16 MHZ crystal & caps ???
I am using a different stand-alone ISP programmer. Had troubles loading the Bootloader at times. Made some adjustments to the xtal wires, now works every time.

Long shot, but maybe some of the interference is triggering the auto-reset circuit.

May want to try this:
Add a 10uF cap between the reset pin and ground on the Uno board.
